    Hi Network. What if you can´t hear well and need to find a job? This weekend I attend a music festival (after long years not doing so) and on the restrooms way, I found very inclusive how they deal with people with disabilities. Can you imagine a place where 80.000 people gather to listen their favor singers and is high inclusive? They have a dedicated space, people carrying them along, providing food and drinks for their demands and create an environmental where their disabilities where replaced by joy and fun. Kudos. On my way back and planning my Monday start, I was thinking on people with disabilities. I know many company provide them support, and my thoughts where, how do they know that? How can we remove their fears to hide any physical disadvantage out of their minds and focus on their capabilities? I was reflecting in many interview processes I have been through. Since I am extremely visual and need to draw my ideas for better expression, I felt myself sometimes, unable to communicate, specially now when is done online. Here are some practical suggestions and why you might want to adopt it: 1. Provide Multiple Formats: Some of us are visual learners, while others grasp information better through listening. Offering application materials and interview questions in various formats ensures everyone can engage effectively, showcasing their true potential. 2. Flexible Interview Settings: Flexibility in choosing between virtual or in-person interviews and ensuring spaces are accessible can make a huge difference. For instance, a quiet, comfortable environment can help candidates who might be easily distracted or anxious perform at their best. 3. Training for Interviewers: Providing training on disability awareness and inclusive practices is crucial. This helps the hiring team understand diverse communication styles, ensuring that interviews are fair and unbiased, and valuing each candidate’s unique abilities. 4. Clear Communication: Clear instructions and expectations, given well in advance, can help candidates prepare better. This is especially important for those who might need accommodations. Knowing what to expect reduces anxiety and allows candidates to focus on presenting their best selves. 5. Use Assistive Technologies: Incorporating tools like screen readers or speech-to-text services ensures that all candidates, regardless of their abilities, can participate fully. This levels the playing field and allows everyone to demonstrate their qualifications without barriers. 6.     10 Proven Steps to Ensure Equitable Hiring. I get asked about this a lot, especially after we won an ASTC Leading Edge Award for Business Practice based on this work at MOTF. I've developed these structural changes within three very different organizations over the last 10 years, in America and abroad. Now seems like a good time to share them. 1)     Eliminate unpaid internships and volunteer positions which are designed to replace professional staff. Pay all staff at a living wage with benefits. 2)     Make the pay and benefits transparent. Bonus points for organization-wide salary transparency. 3)     Provide flexibility in working locations, hours and schedules. 4)     Remove degree requirements for all positions unless legally required. 5)     Reduce requirements for experience to less than 6 and make sure they truly represent the skills which are essential and cannot be learned on the job. 6)     Reduce the core tasks of the role to less than 6. 7)     Use blind or masked hiring where the applicants’ demographic and geographic details are masked from the screener, hiring manager and interview committee. 8)     Train screeners to disregard attributes such as employment gaps, job hopping, and career changes. 9)     Train interviewers to focus on the skills and knowledge that the applicant brings to the role. They should be focusing on their aptitude to learn and grow rather than just on what the applicant knows right now. 10) Provide support services for staff and opportunities to learn and grow.     „Companies spend millions on antibias training each year in hopes of creating more-inclusive—and thereby innovative and effective—workforces. Studies show that well-managed diverse groups perform better and are more committed, have higher collective intelligence, and excel at making decisions and solving problems. But research also shows that bias-prevention programs rarely deliver“, schreiben Joan C. Williams und Sky Mihaylo in der Harvard Business Review. Set up a rotation for office housework, and don’t ask for volunteers.  2. Mindfully design and assign people to high-value projects.  3. Acknowledge the importance of lower-profile contributions.  4. Respond to double standards, stereotyping, “manterruption,” “bropriating,” and “whipeating (e.g., majority-group members taking or being given credit for ideas that women and people of color originally offered). 5. Ask people to weigh in. 6. Schedule meetings inclusively (they should take place in the office and within working hours). 7. Equalize access proactively (e.g., if bosses meet with employees, this should be driven by business demands or team needs).   ▶️ Developing your team: Your job as a manager is not only to get the best performance out of your team but also to encourage the development of each member. That means giving fair performance reviews, equal access to high-potential assignments, and promotions and pay increases to those who have earned them. 1. Clarify evaluation criteria and focus on performance, not potential.  2. Separate performance from potential and personality from skill sets.  3. Level the playing field with respect to self-promotion (by giving everyone you manage the tools to evaluate their own performance).  4. Explain how training, promotion, and pay decisions will be made, and follow those rules. „Conclusion: Organizational change is crucial, but it doesn’t happen overnight.     Change the system, not the individuals. This trans day of visibility, I encourage organizations to change their environments for transgender & gender diverse (TGD) inclusion. 🗺 Co-design workplace initiatives, practices and experiences with transgender & gender diverse (TGD) folks. Pay, recognise and reward them for this unique and vital contribution. This is not volunteer work, this is a form of research, this is culture building, this is experience design. This has an emotional tax so pay the bills. 🛑 Drive a zero tolerance approach for all forms of transphobia. Clearly define what’s a teachable moment (i.e. make a mistake, acknowledge it, apologize, aim to not make the same mistake, show growth) and what’s a sackable moment. Embed this into your code of conduct, policies, practices, training and values/behaviors efforts. Hiring? Here are Some Specific Edits at “Joining” Stage of the Employee Lifecycle. Systems: Review all systems and forms where gender markers and pronouns are asked. What options do you provide? What comes next and is it an ID/verification check? If so, what happens when someone’s government name and documentation doesn’t match their name on file? Can this be avoided and if not, are you teams trained on inclusive customer/employee experience? If a candidate is likely to meet 4-5 people during the hiring process, how will you ensure you limit the risk of them being misgendered or deadnaming occurring? See Envato example in comments. Process: Review your recruitment practices end to end with TGD employees and/or experts. Where you think you are being equal, you may need to consider where it is necessary to be equitable. Sameness isn't fairness. This includes when you collect information and why, unbiased interviews and selection practices and making sure your role descriptions and selection criteria are robust and line up otherwise, it’s left to “gut feel” and bias will come into play. Not all trans colleagues or candidates are out at work, and no two trans people will have an identical journey or transition. So remember to treat everyone uniquely, and without bias. Language: De-gender your targets, adverts and language. Use “they/them” as a default. Ensure you have 40/40/20 targets not 50/50 gender targets as nothing tells a non-binary colleague they aren't welcome in the exec team more than a target that literally denies their existence. Demonstrate: Show candidates not tell them. On your careers page, adverts and key hiring process points remind candidates that they can access someone in your team who is trained and aware of the barriers trans and gender diverse people face through the application process, and in work.     Bring your full self to work. But don’t be too different, will you? Inclusive hiring sounds good. But the system breaks under scrutiny. Especially for neurodivergent talent. Just look at these myths. 👇 Myth 1: Everyone gets a fair shot Nope. One process can’t serve all brains. Sameness isn’t fairness. It’s filtering. Myth 2: Timed tests measure talent Not quite. They measure speed under stress. Processing time isn’t potential. Myth 3: One label fits all No. Grouping dyslexia with mobility issues? That’s not support. That’s a shortcut. Myth 4: Disclosure leads to access Hardly. Many stay silent to stay viable. Trust isn’t built by forms. Myth 5: Interviews show who’s best They show who interviews well. Not who solves, builds, or thinks best. Myth 6: Accommodations are nice-to-have Wrong. Most systems don’t offer them by default. If you have to ask, you’re already behind. Myth 7: Inclusion is awareness Nope. Inclusion is structure. Without change, the system stays exclusive. What to build instead: ↳ Use work trials, not performance chats Real tasks show more than interviews ever can. ↳ Lead with skills, not speed Scrap the timers. Assess what matters. ↳ Tailor the hiring path One route doesn’t fit all. Build with range. ↳ Design for access, not disclosure If they have to ask, the system’s already off. ↳ Stop chasing “neutral” Standard steps reward familiarity, not skill. Inclusion sparks innovation. It boosts resilience and creativity. Even revenue. But the selection process? It often filters neurodivergent talent out. Ironically, in the name of inclusion.     Please stop telling your recruitment partners that "it'd be great if you could find a woman for the team". ❌ Instead, start doing the following... ✅ Evaluate your sales culture. If it's feels like a "boys club", it is. Fix it. ✅ Analyse the language you are using. Gendered wording of job advertisements signals who belongs and who does not. "Masculine- worded ads reduced perceived belongingness [among women], which in turn lead to less job appeal, regardless of one’s perception of their personal skill to perform that job." - Journal of Personality and Social Psychology, January 2011 - (🔗 Link in comments.) ✅ Provide workplace flexibility A 2023 study conducted by the University of Oxford’s Well-being Research Centre found that when it comes to fostering a positive working environment, reducing stress, and boosting employee resilience, flexibility is one of the most effective elements required to create a healthy work-life balance. The findings correlate with a separate study which found that post-pandemic, 72% of women are prioritising purpose and balance at work, and are looking for the flexibility that facilitates this. (🔗 Link in comments.) ✅ Build an infrastructure and culture of coaching and support. The opportunity to be coached by other women (both internal and external) goes a long way in not only developing existing staff members, but also in attracting new talent. (Bonus point: ensure your interview processes are as gender diverse as possible. You can't be what you can't see.) ✅ Implement gender-neutral and diversity-inclusive policies. Offer gender-neutral parental leave policies to prevent issues like absence visibility, project loss, and early return pressure. In my experience, the Nordics lead the way in gender-equitable parental leave policies, for example. ✅ Address any existing gender pay gaps. It's 2024... This shouldn't even have to be a point. I'm a recruitment & search professional. I'm not a DE&I specialist. But I really hope one day the conversation changes from "it'd be great if you could find us a woman" to "we have awesome diversity in our team because...".     An accessible recruitment process is not just about offering adjustments/ accommodations, it should also include: Adequate Training Hiring teams should have adequate training in accessibility, ableism, bias, adjustments/ accommodations, and inclusive communication. This shouldn’t be a one-off training either; it should be annual and mandatory. Job Descriptions Hiring teams should be able to write job descriptions that are clear, anti-ableist, and free of jargon and acronyms. Role requirements should be essentials, not nice-to-haves and they should focus on outcomes. Adjustments/ Accommodations Always include an adjustments/ accommodations statement and include a point of contact. Hiring teams should know the process and be able to support candidates with confidence. Ask Preferred Communication Style Hiring teams need to be asking a candidate for their preferred communication style, and not just ignore it. If we say email is better, use email. Promote Accessibility at Every Step Emails to candidates should include an accessible message. Example: “If there is a more accessible way to communicate or if you need any adjustments/accommodations at any point, please let me know.” Be Flexible Be flexible when arranging interviews, interview locations, and during the interview itself. Keep Candidate Informed Keep a candidate informed of any next steps and provide timeframes.
